How do you design an interview scorecard for a new role?

Answer

Start from the two or three things that actually predict success in the role, then write specific behavioral questions targeting each one rather than generic competencies like "communication." Each interviewer gets a defined section to own so the panel isn't all asking the same question, and scores are anchored with examples of what a 1 versus a 5 actually looks like. Without anchors, everyone's "4" means something different and the scorecard is just theater.

How do you benchmark compensation for a role you're hiring for the first time?

Answer

Pull market data from a source like Radford, Levels.fyi, or a compensation survey for the role, level, and location, then sanity-check it against what similar roles inside the company are paid so you're not creating internal inequity. I'd flag it early if the budgeted range is below market, because discovering that after three declined offers wastes weeks. The band should be set before the req opens, not negotiated candidate by candidate.

Which recruiting metrics do you actually track, and what do you do when time-to-fill creeps up?

Answer

Time-to-fill, source of hire, and stage-to-stage conversion are the core three — conversion rates tell you where the pipeline is actually leaking, which matters more than the top-line time-to-fill number. If time-to-fill creeps up, I look at which stage is slow before assuming it's a sourcing problem — it's often a hiring manager sitting on feedback for a week, not a lack of candidates. Fixing the wrong stage wastes effort and doesn't move the number.

How do you handle a hiring manager who keeps rejecting candidates without clear reasons?

Answer

I'd go back to the intake conversation and pin down specifically what "not quite right" means with examples from the candidates already rejected, because vague feedback usually means the requirements were never actually defined. If the pattern continues, I'll show them the pipeline data — how many qualified candidates were declined and what that's costing in time-to-fill — so the conversation is about impact, not about second-guessing their judgment. Sometimes the real issue is the role itself changed and nobody rewrote the requirements.

How do you articulate an employer value proposition when the company can't compete on salary?

Answer

I'd find what's actually true and specific to the company — ownership candidates won't get at a bigger competitor, a technology stack people want on their resume, a growth trajectory — rather than generic claims like "great culture" that every job posting makes. Test it by asking recent hires why they actually said yes, since that's more reliable than what marketing thinks the pitch is. A believable, specific pitch to the right ten candidates beats a generic one sent to a hundred.
